If I make any profit, I will share 5-20 percent with the workers subject to a max limit. Salary average hi hogi. Say around 8k. Usse jyaada sahibganj mei kisiko milegi bhi nahi.
Typical, working hours will be 9:30-7:00 with 1 hour break time. This 1 hour will include lunch, tea, khaini, personal calls, and any other such thing. So it is better if he keeps his lunch short. If break time increases, so will working hours. Break time can be increased by half an hour if the work is physically demanding or for family needs etc.
Overtime can be worked out but I prefer to include such things in bonus so as not to keep a lot of records and headaches.
Proper gear will be provided for a healthy work environment. Any work related injuries will be paid (except ones caused by gross stupidity or ignoring safety guidelines).
Any food expenses will be his. I can pay for food expenses at my discretion.
Abhi 6.5k pe 2 months watch hoga. Uske baad hi badhega. Bonus will partly depend on extra hours worked, going beyond regular duty etc. Some bonus will be just for good performance (or my mood), no need for extra hours or going beyond regular duty. But that typically won't go beyond 2-3k. The other bonus will lie outside of work life balance and can extend upto 4-5k. Going beyond your regular duty. Handling extra chores. I don't want to incentivise extra hours because that may lead to drop in productivity. In all, he can expect to make around 12-15k per month depending on how things pan out.
Salary will increase yearly as per inflation (~6%). Performance based can also increase. Some retention bonus also.
If he assumes more responsibility, he will get more.
Monthly 4 holidays max. These are paid holidays. Any uninformed absence will attract double penalty. Any more holidays will be unpaid. And I will most probably not approve more holidays. I don't have too much patience for his antics.
He is free to do what he wishes on his own time. I will prefer he does his extra curricular work on holidays. Not on working days. Because on working days it causes too much distraction. Still he is free if it doesn't interfere in his working here. But if I get even a hint of my work suffering on account of his extra curricular activities, it will lead to zero bonus and probably salary cut. If it goes beyond limit, it will lead to termination. I am not curtailing his freedom. He should not abuse it. I will not give warnings. Direct termination. Any termination level offenses will lead to zero bonus and probably a salary cut.
I will make a list of termination level actions. If anything is violated, on spot termination ho jaayega. Max 1 warning.
If he agrees to everything, then we can discuss it. Otherwise I don't have any interest in increasing my stress levels. I have drawn up a reasonable agreement, one which benefits both parties.This is a fine blend of company + sethji culture.
I can easily get a santhal for 8-10k + food who will work full day. No stress too. He will also work more. Can do more heavy work compared to Shankar. Shankar is proving expensive by Sahibganj's way. I am being generous. Only because I have been able to generate value.
And he will issue an apology for the jhagda karenge on road statement.
I am not a communist. I am a capitalist. But sharing will be done. I am not greedy.
But I will not give any more chances. This will be the last opportunity for Shankar.

This is absolutely last opportunity. Not a single termination level infraction will be tolerated. There is too much unprofessionalism. I have zero inclination of giving him an opportunity again.
I think wait till I talk to the santhal to see if he is interested. Because I will prefer someone who stays here 24x7. Shankar is now just a last resort. When all options have been exhausted. It will be a long time before I am able to trust his word.

Another option is your unit handles the daily operations. I will not interfere. I don't have any interest in day to day operations. As far as operations will be concerned, I will only be in an observer capacity. I will engage in value creation. I have no interest in bossing people around. Operations is not my strongest suite.
If I handle the operations, I will need reliable people. In my mode, it won't be a dictatorship but it won't be a democracy either. Democracy doesn't work. I can maintain a semblance of democracy.
Mere ko total free rehna hai. I cannot be bogged down by daily operations. Otherwise there is no growth.
